摘要
基于社会信息加工理论,探讨新员工反馈寻求对角色外行为(帮助及建言行为)的影响机制,并分析自我效能的中介作用与正向框架的调节作用。本研究以华东地区一家培训机构的221名学员为样本进行实证检验,结果显示,反馈寻求对帮助行为、建言行为有显著正向影响;自我效能部分中介反馈寻求与帮助行为、建言行为之间的关系;正向框架正向调节反馈寻求与自我效能之间的关系,正向框架越高,反馈寻求与自我效能的正向关系越强。本研究进一步验证了被调节的中介作用,即正向框架加强自我效能在反馈寻求与帮助行为、建言行为之间的中介作用。
Based on the social information processing theory, this study investigates the relationship between newcomers’ feedback seeking and extra-role behaviors(i.e., helping and voice), and further examines the mediating effect of self-ef?cacy and the moderating effect of positive framing. To examine the hypotheses, we conducted a survey to 221 newcomers from a training organization in East China. The results indicate that feedback seeking is positively related to helping and voice;self-ef?cacy partly mediates the relationship between newcomers’ feedback seeking and helping and voice behaviors;positive framing positively moderates the relationship between feedback seeking and self-efficacy. The higher the positive framing is, the stronger the positive relationship is. The study further veri?es a moderated mediation model, positive framing strengthens the mediating effect between feedback seeking and helping and voice behavior.
