摘要
本文通过聚焦于现代组织情境中员工经常面对的阻碍性压力源,整合调节焦点理论和社会信息处理理论,重点探讨阻碍性压力源对员工创造力的影响,以及在这个过程中防御型调节焦点的中介作用和上级发展性反馈的调节作用。通过对38家企业的518对领导和员工的匹配问卷数据进行实证分析,得出以下研究结论:阻碍性压力源与员工创造力显著负相关;防御型调节焦点在阻碍性压力源与员工创造力之间存在部分中介效应;上级发展性反馈会削弱阻碍性压力源与防御型调节焦点之间的正向关系,且存在有调节的中介效应。本文检验阻碍性压力源通过防御型调节焦点影响员工创造力,以及上级发展性反馈在这一中介机制的理论边界,是对调解焦点和社会信息处理理论相关研究的有益补充,并且对企业管理者如何实施有效的管理策略来缓解阻碍性压力源的消极影响具有一定的指导意义。
Based on the theory of regulatory focus,in order to study the impact of hindrance stress on employee creativity,this paper analyses the intermediary role of preventive regulatory focus,and further discusses the regulatory role of supervisory developmental feedback according to the theory of social information processing.Based on the empirical analysis of the matching questionnaire data of 518 pairs of leaders and employees in 38 enterprises,the results show that:(1)there is a significant negative correlation between the hindrance stress and employee creativity;(2)employees'preventive regulatory focus acts as an intermediary between the hindrance stress and employee creativity;(3)the supervisory developmental feedback weakens the positive relationship between the hindrance stress and the defensive regulatory focus,and there is a moderated mediation effect.The conclusion of this study reveals the mechanism of hindrance stress affecting employee creativity and the boundary conditions of its output effect,and it has important implications for the theory of regulatory focus and the theory of social information processing.It also has a certain guiding significance for managers to implement effective management strategies to alleviate the negative impact of hindrance stress on employee creativity.
