摘要
面对瞬息万变的环境,如何提高员工创造力成了理论界和实践界共同关注的焦点。尽管已有学者对员工创造力的影响因素及机制展开了大量研究,但少有研究关注工作身份差异对员工创造力的影响机制。基于资源保存理论,本研究通过问卷调查法收集了510份有效数据,分析了工作身份差异对员工创造力的影响及员工工作满意度在此过程中的中介作用。研究结果表明,工作身份差异负向影响员工创造力;员工工作满意度在工作身份差异与员工创造力的关系间起部分中介作用。本研究成果对于提高员工创造力具有一定的指导意义。
In the rapidly changing environment,how to improve employee creativity has become a focus for both scholars and practitioners.While there has been considerable literature on the inducing factors and mechanisms of employee creativity,the effect and mechanism of work-related identity discrepancy on employee creativity has been largely neglected.Based on conservation of resource theory,this study collected 510 valid data of questionnaires,and analyzed the impact of work-related identity discrepancy on employee creativity and the mediating role of employee job satisfaction in this process.The research results showed that work-related identity discrepancy has a negative effect on employee creativity,and job satisfaction plays a partial mediating role in the relationship between work-related identity discrepancy and employee creativity.These findings provides some guidance for improving employee creativity.
