摘要
基于社会交换理论,将组织中所存在的交换关系划分为组织-员工交换、领导-员工交换以及员工-员工交换多个层次,并分别在支持感、公平感和信任感的中介作用下对不同指向的组织公民行为和反生产行为的影响作用进行探讨。揭示出组织内的交换关系对员工角色外行为的影响机制。
This paper has three levels of exchange relationships, that is organization--member exchange (OMX), leader-- member exchange (LMX), coworkers exchange (CWX) in an organization according to social exchange theory. It discusses the mediation role of sense of support, justice and trust in the relationship between these three exchange relationships and employees' organizational citizenship behaviors and counterproductive work behaviors. Fully and reveals the mechanism between exchange relationships and employees' extra-role behaviors in an organization.
