摘要
高绩效工作系统对抑制性建言的促进作用已得到证实,然而,其中的作用机制并未充分探讨。本文从资源保存理论出发,以情感承诺、心理安全为中介变量,工会实践为调节变量,探讨高绩效工作系统影响抑制性建言的内在机制,并以371名企业工会成员为样本,运用SPSS 22.0和Mplus 7.4进行统计检验。结果显示:(1)情感承诺和心理安全在高绩效工作系统与抑制性建言之间起中介作用;(2)工会实践正向调节了高绩效工作系统与情感承诺以及高绩效工作系统与心理安全之间的关系,进一步发现,工会实践水平越高,心理安全的中介作用越强,但工会实践对情感承诺的中介作用的影响并不显著。本文从资源保存理论的视角为激发员工抑制性建言提供了一个新的途径,同时也为促进工会实践与企业人力资源管理实践协同发展提供有力依据。
Studies have confirmed the promotion effect of high-performance work systems on prohibitive voice,but the mechanism has not been fully discussed.Based on the Conservation of Resources Theory,the paper takes affective commitment and psychological safety as mediating variables,and uses union practice as a moderating variable,to discuss the internal mechanism between high-performance work systems and prohibitive voice.Based on the survey data of 371 enterprise union members,the paper uses SPSS 22.0 and Mplus 7.4 to conduct statistical tests.The results show that:(1)affective commitment and psychological safety play the intermediary roles between high-performance work systems and prohibitive voice;(2)union practice positively moderates the relationship between high-performance work systems and affective commitment,as well as between high-performance work systems and psychological safety;and we also found that the higher the level of union practice is,the stronger the mediating effect of psychological safety will be.However,the moderating effect of union practice on the mediating effect of affective commitment is not significant.The paper provides a new approach to motivate employees’prohibitive voice behavior through the perspective of the Conservation of Resources Theory.At the same time,it also provides a strong basis for promoting the coordinated development of union practice and enterprise human resource management practice.
