“放养”会失控吗?领导授权赋能对远程员工建设性越轨行为的影响 被引量:1

摘要 在数字经济加快发展的背景下,建设性越轨行为通常能引发新技术和产品的适应性变革,有利于提升企业创新能力、激发员工创新活力。在不同的远程工作时间下,如何使领导授权赋能这类“放养”式管理适应员工建设性越轨行为以避免失控成为人力资源管理重要的优化方向。本研究依据主动动机模型和调节焦点理论,通过问卷调查57个高新技术企业团队,对411份两时段领导-员工配对样本进行跨层检验,探讨领导授权赋能对建设性越轨行为的影响机制。研究结果显示,在远程工作的高新技术企业中,领导授权赋能提升了员工的角色宽度自我效能感进而激发了建设性越轨行为;同时,远程工作时间削弱了角色宽度自我效能感与建设性越轨行为的关系。高水平促进型调节焦点下,角色宽度自我效能感负向影响建设性越轨行为;反之,上述关系则保持正向。研究结论不仅丰富了员工建设性越轨行为的影响因素、中介路径及边界条件,并且为高新技术企业如何有效管理远程工作时间提供了参考建议。 In the context of accelerated development of the digital economy,constructive behavior usually lead to adaptive changes in new technologies and products,which are conducive to enhancing the innovation capability of enterprises and stimulating the innovation energy of employees.Under different telework time,how to adapt the empowerment of employees to do telework to stimulate their constructive behavior,at the same time to avoid losing control,has become an important direction for HRM optimization.Based on the active motivation model and the regulatory focus theory,this study investigates the influence mechanism of empowerment on employees’constructive behavior through conducting a crosssectional paired test on 411 samples covering managers and employees from 57 high-tech teams during two period of time.The results showed that in teleworking high-tech companies,this kind of empowerment enhanced employees'role breadth self-efficacy and thus motivated their constructive behaviour;at the same time,telework time weakened the relationship between role breadth self-efficacy and constructive behaviour.With a high level of promotion regulatory focus,role breadth self-efficacy negatively influenced constructive behaviour;conversely,the above relationship remained positive.The findings not only enrich the influencing factors,mediating paths and boundary conditions of employees'constructive behaviour,but also provide recommendations for references in managing telework time in high-tech enterprises.
