摘要
影响员工创新行为的因素众多。基于授权赋能和社会认知理论的视角,通过对中国高新技术新创企业员工的调研,探究领导授权赋能对员工创新行为的影响路径及作用机制。研究发现:领导授权赋能对员工创新行为有明显的促进作用;创新自我效能感在领导授权赋能对员工创新行为的影响中起部分中介作用;不确定性规避在领导授权赋能对创新自我效能感的影响中起负向调节作用;差错管理氛围在创新自我效能感对员工创新行为的影响中起正向调节作用。
There are many factors that affect employees’ innovative behavior. Based on the perspective of empowerment and social cognition theory, through the investigation of employees in high-tech start-ups in China, this paper explores the influence path and mechanism of leadership empowerment on employees’ innovative behavior. The study funds that: leadership empowerment has a significant promotion effect on employees’ innovation behavior;innovation self-efficacy plays a partial intermediary role in the impact of leadership empowerment on employees’ innovation behavior;uncertainty avoidance plays a negative role in the influence of leadership empowerment on innovation self-efficacy, and error management atmosphere plays a positive role in the influence of innovation selfefficacy on employees’ innovation behavior.
