摘要
基于创造力领导理论和工作中个人成长模型,通过3个时段收集的63家高科技企业研发团队的274份有效配对问卷,探讨和分析了安全基地型领导对员工创造力的影响机理与理论边界。研究结果表明:安全基地型领导正向促进员工创造力;工作旺盛感在安全基地型领导与员工创造力间发挥部分中介作用;不确定性规避调节安全基地型领导对员工工作旺盛感的激发,并进一步调节工作旺盛感在安全基地型领导与员工创造力间的中介效应。
Based on leadership theory of creativity and integrative model of human growth at work,this study discusses the influence mechanism and boundary of secure-base leadership on employee creativity.A total of 274 valid matching questionnaires were collected from 63 high-tech R&D teams at 3 periods.The empirical analysis results show that secure-base leadership positively promotes employee creativity,the thriving at work plays a partial mediating role between secure-base leadership and the employee creativity,uncertainty avoidance moderates the effect of secure-base leadership on employees’thriving at work,and meanwhile moderates the mediating effect of thriving at work between secure-base leadership and employee creativity.
