摘要
培养主动安全型矿工对于防范煤炭企业安全生产事故,提升安全管理水平具有重要意义。运用扎根理论质性研究方法,对矿工进行深度访谈,深入分析访谈资料。通过开放性编码、主轴译码、选择性编码3个分析步骤,对主动安全型矿工的素质特征及其安全行为的驱动因素进行探索性研究,构建了概念模型,提出了主动安全型矿工的培养措施。研究表明:主动安全型矿工具有职业道德素养、心理素质及业务素质3个维度的素质特征;个人需求,组织情境和组织支持3个核心因素对矿工主动安全行为的养成具有显著的驱动作用。个人需求包括安全需求和家庭幸福2个子范畴,是矿工主动安全行为养成的内部驱动因素;组织支持包括非正式群体的影响、安全教育、安全检查和安全制度4个子范畴,是矿工主动安全行为养成的外部驱动因素;组织情境包括企业激励、领导重视、安全文化3个子范畴,对矿工主动安全行为的养成具有调节作用。在此基础上,分别从行为依从、心理认同及行为内化3个阶段提出了主动安全型矿工的关键培养措施。
It is of great significance to prevent accidents in coal enterprises and improve safety management to train the miners with active safety attitude.The miners were interviewed,and the interview data was analyzed using the qualitative research method of grounded theory.According to the three analytical steps of open coding,axial coding and selective coding,the quality characteristics of the active safety miners and the driving factors of their safety behavior were investigated.The concept model was established,and the training path of the active safety miners was proposed.The results show that the active safety miners should have the three dimensional characteristics,including the professional ethics,psychological quality and business quality.The individual demand,organizational context and organizational support have significant influence on formation of the safety behavior of miners.The individual demand includes safety demand and family happiness,which is the internal driving factor of the active safety behavior of miners.The organization support includes the influence of the informal groups,safety education,safety inspection,and safety rules,which is the external driving factor of the active safety behavior of miners.The organization context has the regulating effect on formation of the active safety behavior of miners.On this basis,the training path of active safety miners is proposed from three stages of the compliance,psychological identification and internalization.
