领导力与民办社会工作服务机构组织发展:基于26家机构的模糊集定性比较分析 被引量:1

摘要 社会工作服务机构领导者的领导力对机构的组织发展具有重要作用。社会工作服务机构和社会服务实践的复杂性对领导力也提出多方面要求,不同领导力维度的组合都可能有效促进社会工作服务机构高效的组织发展,即“殊途同归”的多重并发因果关联。因此,论文采用了适于分析此类现象的模糊集定性比较分析(fsQCA),以变革型领导力和交易型领导力共7个维度为条件变量,以组织发展为结果变量,对26家社会工作服务机构进行模糊集定性比较分析。研究发现:(1)5条领导力维度组合路径均可实现社会工作服务机构的高水平组织发展;(2)5条路径又组合为3类促进社会工作服务机构组织发展的组态,体现了“殊途同归”的特点;(3)领导魅力虽然不是产生高组织发展水平的必要条件,但也是具有一定普遍性的重要因素,应引起重视。 In recent years,the number of social work service organizations(SWO)has grown rapidly,their service areas have continued to expand,and their social influence has been expanding.At the same time,SWOs still face many challenges and contradictions in practice.The leaders of SWOs shoulder a heavy responsibility,and their leadership plays a central role in developing SWOs.Especially,transformational leadership should be paid more attention,because it emphasizes focusing on long-term goals and promoting reforms in the organization.Some studies found that transformational leadership had a significant positive effect on the professional competence improvement of SWO,the performance and professional development of social workers in China.However,in practice,there are also many leaders of SWOs who emphasized the use of interests to motivate social workers to help their SWOs achieve good development.This phenomenon reflects the complex and multifaceted leadership of good leaders.Among them,the most prominent is the opposition and trade-off between transformational and transactional leadership.Transformational leaders pay attention to the internal motivation of employees,and improve the level of employees’needs through personal leadership charm and vision incentives,etc.,and encourage employees to realize their potential and go beyond their own interests to pursue organizational goals.Transactional leaders emphasize direct rewards,directly link organizational performance goals to employees’needs,and urge employees to accomplish organizational goals from their own interests.Transformational and transactional leadership,although conflict in concept and behavior,are not diametrically opposed in practice.Leaders with multiple transformational and transactional leadership dimensions may contribute to high organizational development.This is called multiple concurrent causalities.However,quantitative research methods have limitations to analyze and explain concurrent causal relationships.This study adopted the fuzzy-set qualita
