摘要
目的:了解安徽省县级公立医院临床医生薪酬满意度现状,并探讨其影响因素,为公立医院制定合理的薪酬分配制度提供科学依据。方法:采用分层随机抽样的方法,选取安徽省11家县级公立医院的2075名临床医生进行问卷调查,运用单因素分析、多重线性回归分析方法对调查数据进行分析。结果:影响县级公立医院临床医生薪酬满意度的因素有性别、婚姻状况、任职科室、每周在非工作时间的工作时长、聘用类型、与上一年相比薪酬上涨比例、月收入、期望月收入(P<0.05);临床医生薪酬相对满意度较低。结论:建议加大财政投入,不断完善薪酬分配制度,合理规划工作时长,注重不同科室薪酬分配的合理性,鼓励同工同酬,着重提高医生薪酬水平,重视薪酬管理内部公平性。
Objective:To study the clinicians'salary satisfaction in county-level public hospitals in Anhui province and analyze its influencing factors,so as to provide references for establishing a reasonable salary system for public hospitals.Methods:A total of 2075 clinicians from 11 county-level public hospitals in Anhui province were chosen with stratified random sampling for a questionnaire survey.Single factor analysis and multiple liner regression analysis were used to analyze the survey data.5 physicians were randomly selected from every hospital for interview about their opinions of salaries and the transcripts were analyzed with thematic framework.Results:Gender,marital status,employing department,extra work time per week,labor contract type,salary increase ratio compared with the previous year,monthly income and expected monthly income were the influencing factors of clinicians'salary satisfaction in county-level public hospitals(P<0.05).Their relative satisfaction was low.Conclusion:It is recommended to increase financial input,improve the salary system,plan the working hours reasonably,pay attention to the rationality of the salary distribution across different departments,encourage equal pay for equal work,increase the salary levels of clinicians,and attach importance to the payment equtity across positions within hospital.
