四川省三级公立医院临床护士职业薪酬满意度现状 被引量:2

Status of Occupational Salary Satisfaction for Clinical Nurses in Tertiary Public Hospitals in Sichuan Province

摘要 目的调查四川省三级公立医院临床护士职业薪酬满意度现状并分析相关影响因素,深入推进四川省三级医院护士绩效考核改革提供理论依据。方法采用分层随机按比例抽样,于2020年10~12月采用一般资料问卷、护士工作绩效量表、职业薪酬满意度问卷对四川省10所三级公立医院1143名临床护士进行调查,采用描述性分析、单因素分析、相关性分析和多元回归分析进行相关影响因素分析。结果三级公立医院临床护士职业薪酬满意度得分为(142.83±13.66)分,得分率为71.42%,处于中等水平。护士工作绩效得分为(156.39±12.170)分。Pearson相关分析显示,护士职业薪酬满意度总分及各维度与护士工作绩效总分及各维度均呈正相关(r=0.049~0.621);多元回归分析显示:学历、科室、月均收入、报酬是否体现劳动价值、护士工作绩效是影响临床护士职业绩效满意度的主要因素,可解释总变异的43.9%。结论四川省三级公立医院临床护士职业薪酬满意度处于中等水平,护理管理者应综合考虑临床护理风险性、技术难度、工作量、科教研及社会满意度等因素,进一步完善绩效分配方案,体现绩效考核“优绩优效”,从而提升临床职业薪酬满意度。 Objective To investigate the status of occupational salary satisfaction of clinical nurses in tertiary public hospitals in Sichuan Province and analyze the related influencing factors,and further advance the performance evaluation reform of nurses in tertiary hospitals in Sichuan Province to provide a theoretical basis.Methods A stratified random proportional sampling was adopted to survey 1143 clinical nurses in 10 tertiary public hospitals in Sichuan Province using general information questionnaires,nurse job performance scales,and occupational salary satisfaction questionnaires from October to December in 2020,using descriptive analysis,single factor analysis,correlation analysis,and multiple regression analysis for related influencing factor analysis.Results The occupational salary satisfaction score of the tertiary public hospital clinical nurses was(142.83±13.659),with a score rate of 71.42%,which is at a medium level.Nurse performance score was(156.39±12.170).Pearson correlation analysis showed that the total score and dimensions of nurses‘professional salary satisfaction were positively correlated with the total score and dimensions of nurses’work performance(r=0.049~0.621).Multiple regression analysis showed that:educational background,department,income per month,salary reflect labor value,nurse work performance are the main factors affecting clinical nurses’professional performance satisfaction,which can explain 43.9%of the total variation.Conclusion The professional salary satisfaction of clinical nurses in tertiary public hospitals in Sichuan Province is at a medium level.Nursing managers should comprehensively consider factors such as clinical nursing risk,technical difficulty,workload,teaching and science research,and social satisfaction to further improve performance allocation programs and reflect performance,assessing“excellent performance and excellent results”to improve clinical occupational salary satisfaction.
