摘要
基于高校人事管理规范考察的基础上,综合运用文献资料法、专家访谈法和实证研究法,建构高校职前体育教师选聘的规范体系。发现:高校选聘职前体育教师存在博士学历人力资源缺乏、实践能力考评难、优中选优的标准难定、专业品行失效等实践困境,以及高能力构成维度、学科和术科存在争议的理论悬置。认为:建构高校职前体育教师选聘体系,秉承科学性、高效性、可操作性、发展性原则;执行结构化程序,保证过程公开、监督公正、结果公平;以教学能力、术科专项和科研能力为测试维度,职业品行实行“一票否决”;采用理论测试、微课试讲、术科能力评价、谈话交流。根据用人导向,确定选聘体系的权重分配。
Based on the normative investigation of personnel management in universities,this paper constructs a normative system of pre-service physical education teachers'recruitment in universities by comprehensive use of literature,expert interview and empirical research.It is found that the pre-employment physical education teachers in colleges and universities have some practical difficulties,such as the lack of human resources for doctoral degree,the difficulty in evaluation of practical ability,the difficulty in determining the standard for selecting the best,the invalidity of professional conduct,and the theoretical suspension of the controversial dimensions of high ability,disciplines and skills.It holds that in principle,the establishment of the pre-service PE teacher recruitment system in universities should adhere to the principles of scientific,efficiency,operability and developmental.In terms of procedures,structured procedures are implemented to ensure the process is open,the supervision is fair and the results are fair.In terms of content,teaching ability,technical specialty and scientific research ability are taken as the test dimension,and professional conduct is subject to"one-vote rejection".In terms of methods,theoretical test,micro-lecture,skill ability evaluation,conversation and communication are adopted.According to the employment guidance,determine the weight distribution of the recruitment system.
