真实型领导对员工上行建言行为的影响:一个双重中介模型的建构与检验 被引量:7

The Impact of Authentic Leadership on Employee Speaking-up Behavior: The Construction and Test of a Dual Mediation Model

摘要 根据角色理论和资源保存理论,构建真实型领导对员工上行建言行为的影响模型,并探讨建言角色认同和工作内嵌入在其中的作用。在文献梳理基础上提出相应的研究假设,收集307份问卷调查数据,采用结构方程模型和Bootstrap方法进行实证检验。结果表明:真实型领导与员工上行建言行为呈显著正相关,并通过建言角色认同和工作内嵌入两条完全中介路径来实现,一是员工方面的作用路径,即真实型领导-建言角色认同-员工上行建言行为;二是组织方面的作用路径,即真实型领导-工作内嵌入-员工上行建言行为。深化了对员工上行建言行为的理解,也丰富了真实型领导与员工建言行为之间影响因素的内涵。 According to Role Theory and Resource Reservation Theory, this paper constructed a model of how authentic leadership influences employee speaking-up behavior, and explored the effect of voice role identity and on-the-job embeddedness in the model. On the basis of literal review, the paper put forward corresponding research hypotheses, collected 307 questionnaire data, and carried out empirical test with Structural Equation Model and Bootstrap methods. The result indicates: authentic leadership has significant positive impact on employee speaking- up behavior, and this impact was realized via two completely mediated paths with voice role identity and on-the-job embeddedness: one is employee-oriented path, that is authentic leadership-voice role identity-employee speaking- up behavior; the other one is organization-oriented, that is authentic leadership on-the-job embeddedness-employee speaking-up behavior. This research deepened the understanding of employee speaking-up behavior, and enriched the connotation of impacting factors between authentic leadership and employee voice behaviors.
