摘要
互联网时代,信息的增长呈几何级特征,个体和企业在激烈的竞争环境中寻求生存与发展的最佳途径唯有不断地扩展学习能力,寻求更多的学习机会。与传统的学习方式相比,非正式学习的重要性日显突出。基于知识管理和人力资源开发理论,文章构建了非正式学习参与对学习迁移效果影响的分析框架,并从社会交换的理论视角,分析了组织支持感知在非正式学习参与对学习迁移效果影响过程中的调节作用。通过实证检验表明,参与程度和参与形式对学习迁移效果均具有显著正向影响;工具性支持和情感性支持在参与程度和学习迁移效果之间的关系中均具有显著的调节作用;但是二者在参与形式和学习迁移效果之间的关系中不具备调节作用。
Information increases exponentially in the internet age. In the fierce competitive environment, the best way to survive and develop for individuals and enterprises is to extend learning ability constantly and seek more learning opportunities. Compared with the traditional way of learning, the importance of informal learning becomes more prominent. Based on the theories of knowledge management and human resource development, the paper constructs an analysis framework about how the informal learning participation affects the transfer effect of learning, In addition, it clarifies the moderating effects of perceived organizational support from the perspective of social exchange theory. The empirical results show that both the degree of participation and the form of participation have a significant positive effect on transfer effect of learning; both instrttmental support and emotional support can significantly moderate the relationship between the degree of participation and the transfer effect of learning, but those cannot moderate the relationship between the form of participation and the transfer effect of learning.
