摘要 目的探讨职业疲惫和离职意愿的相关性,以便采取有效的对策。方法采用职业疲惫量表和离职意愿量表对某地区11所二级甲等及以上医院2220名护理人员进行问卷调查,并分析及结果。结果护士离职意愿得分为(14.74±3.24)分,是预计值的61.42%;职业疲惫的各个维度(情绪衰竭、工作冷漠感、低成就感)与离职意愿的相关系数分别为0.395、0.320和-0.171。结论护士的离职意愿处于较高水平,护理队伍处于相对不稳定状态,职业疲惫的情绪衰竭、工作冷漠感与离职意愿呈正相关,低成就感与离职意愿呈负相关,应采取相应的对策如加强护理人力配置、建立完善的支持系统等降低护士的职业疲惫感,稳定护士队伍。 Objective To investigate the correlation between the nurses' job burnout and turnover intention so as to take efficient implementation. Methods A total of 2220 nurses from 11 class II grade A or higher level hospitals were investigated by Maslach Burnout Inventory(MBI)and Turnover Intention Questionnaire(TIQ) with an analysis on the results. Results The total score of turnover intention(14. 74± 3.24) was 61. 42% of the value of index. The correlation coefficient was, respectively, 0. 395,0. 320, -0. 171 between 3 dimensions of job burnout (emotion exhaustion,working unconcernedness and diminished personalaccomplishment) and turnover intention. Conclusion The turnover intention among nursing staff is on a relatively high level and the nursing staff is in unstable condition. A positive correlation is observed between turnover intention and emotion exhaustion and working unconcernedness of job burnout and a negative correlation between diminished personal accomplishment and job burnout. Effective implementationshould be taken to reduce nurses'job burnout and stabilize nursing staff by strengthening human resources arrangement and establishing a complete supporting system.
