摘要
依据扎根理论三级编码的基本原则,构建乡村幼儿园教师流失意愿影响因素的分析模型,以探索乡村幼儿园教师流失意愿的影响因素。研究发现,职业倦怠、职业吸引、职业环境和职业期待在相互作用下共同影响乡村幼儿园教师流失意愿。职业倦怠是乡村幼儿园教师流失意愿的直接影响因素;职业吸引是减少教师流失、增强教师留职意愿的积极因素;职业环境是影响乡村幼儿园教师流失意愿的重要因素;职业期待是影响乡村幼儿园教师流失意愿的驱动因素。据此提出优化乡村幼儿园教师职业环境、增强乡村幼儿园教师职业吸引、消除乡村幼儿园教师职业倦怠、满足乡村幼儿园教师职业期待的针对性建议。
According to the basic principle of three-level coding of grounded theory,an analytical model of rural kindergarten teachers’outflow willingness is constructed to explore the influencing factors of rural kindergarten teachers’outflow willingness.The results show that job burnout,job attraction,job environment,and job expectation interact to jointly influence rural kindergarten teachers’outflow willingness.Job burnout is a direct influencing factor for rural kindergarten teachers’outflow willingness.Job attraction is a positive factor in reducing teachers’outflow and enhancing teachers’retention willingness.Job environment is a key factor influencing rural kindergarten teachers’outflow willingness.Job expectation is the driving factor influencing rural kindergarten teachers’outflow willingness.Suggestions are proposed to optimize the professional environment of rural kindergarten teachers,enhance job attraction,eliminate their job burnout,and meet the job expectation of rural kindergarten teachers.
