强制性组织公民行为与离职倾向关系探究——以建筑施工企业新生代员工为例 被引量:1

The Relationship Between Organizational Citizenship Behavior and Turnover Intention——Taking the New Generation Employees in Building Enterprises as an Example

摘要 依据资源保存理论,运用Bootstrap中介效应检验法、多层回归分析,围绕强制性组织公民行为对新生代员工离职倾向的影响展开研究,揭示强制性组织公民行为、新生代员工离职倾向、工作满意度和领导-成员交换的内在逻辑关系。研究表明:强制性组织公民行为对新生代员工离职倾向具有显著的正向作用,工作满意度在强制性组织公民行为与新生代员工离职倾向间起到部分中介作用,领导-成员交换起正向调节作用。最后,根据实证结果提出有关管理建议和对策。 Based on resource conservation theory and social exchange theory,the paper uses Bootstrap mediated effect test and stratified regression method to investigate the influence of mandatory organizational citizenship behavior on new generation employees'propensity to leave,in order to reveal the logical relationship between mandatory organizational citizenship behavior,new generation employees'propensity to leave,job satisfaction and leader-member exchange.The study shows that mandatory organizational citizenship behavior has a significant positive effect on the turnover tendency of new generation employees,satisfaction plays a partially mediating role between mandatory organizational citizenship behavior and turnover tendency of new generation employees,and leader-member exchange plays a moderating role.Finally,based on the empirical results,relevant management suggestions and countermeasures are proposed.
