摘要
以往研究表明愿景型领导正向影响员工主动行为,但尚未全面解答上述影响如何以及何时产生。本研究基于自我概念理论,探究愿景型领导与主动行为关系之间的作用机理,即未来工作自我清晰度和未来工作自我详细度的双重中介作用,以及领导言行一致的调节作用。本研究搜集了375份在职员工的调查问卷,使用SPSS 24.0和AMOS 24.0进行层次回归分析和Bootstrap检验,结果表明:愿景型领导正向影响员工主动行为;未来工作自我清晰度和未来工作自我详细度均在愿景型领导与员工主动行为之间起中介作用;领导言行一致分别正向调节愿景型领导与未来工作自我清晰度、愿景型领导与未来工作自我详细度之间的关系。本研究丰富了愿景型领导的后果研究,并为管理者如何有效运用愿景型领导行为提供借鉴。
Previous studies have shown that visionary leadership positively affects proactive behavior,but there is no comprehensive answer to how and when these impacts occur.This study is based on the theory of self-concept and explores the mechanism of the relationship between visionary leadership and proactive behavior,namely the dual mediating effect of future work self salience and future work self elaboration,as well as the moderating effect of supervisor's behavioral integrity.This study collected 375 survey questionnaires from in-service employees,and conducted hierarchical regression analysis and Bootstrap test using SPSS 24.0 and AMOS 24.0.The results showed that visionary leadership positively affects employees'proactive behavior;Both future work self salience and future work self elaboration play a mediating role between visionary leadership and proactive behavior;Supervisor's behavioral integrity positively moderates the between visionary leadership and future work self salience,as well as the relationship between visionary leadership and future work self elaboration.This study enriches the research on the consequences of visionary leadership and provides reference for managers on how to effectively utilize visionary leadership.
