人力资源服务企业数字化转型中的组织协同管理与创新——资源编排视角的单案例纵向研究 被引量:10

Organizational Collaboration Management and Innovation in Digital Transformation of Human Resource Service Enterprises:Longitudinal Study of Single Case from the Perspective of Resource Orchestration

摘要 数字化转型彻底颠覆了人力资源服务企业的组织要素联结关系,但其驱动组织协同管理与创新的内在机理仍然不甚清晰。从资源编排理论视角出发,对人瑞集团2010—2021年从需求拉动型人力资源服务模式到智能匹配型人力资源服务模式的数字化转型过程进行了全景展现。结果表明,数字时代的资源编排过程包括业务资源数据化、数据资源场景化、数据资源智能化三个阶段,数字技术的发展通过影响组织的资源编排过程,继而影响企业为客户提供服务的过程。同时,数字资源编排基础上的数字化转型还重构了人力资源服务的价值创造机制,包括价值感知机制、价值联结机制和价值共创机制,继而驱动形成“客户—人力资源服务企业—劳动者”多主体间协同共生关系。 Although the human resource service industry is a sunrise industry and has made some achievements after years of development,it is still in the scale oriented"extensive"development stage and the overall strength of the industry is weak.The development of digital technology provides an opportunity for the transformation and development of human resource service industry.How to drive the transformation and upgrading of human resource service mode through digital technology and effectively build the industrial system of human resource coordinated development?It has become an important task for human resource service enterprises to continuously play the role of human resource service industry in supporting innovation-driven strategy,employment-first strategy and talent power strategy.Digital transformation drives the change of the connection relation of organizational elements,and causes the deep reconstruction of the relationship between organization and employee/customer,organization and organization,organization and industry,etc.Therefore,the traditional research paradigm based on"division"logic in organizational management is out of place.Instead,the cooperative symbiosis relationship between organizations and internal and external interest subjects is formed under the digital interaction paradigm.Existing researches have discussed the optimization measures of digital transformation enterprises in organizational structure,organizational strategy,operation management and other aspects,but have not revealed the organization coordination management mechanism and its resulted effects.At the same time,the resource orchestration theory(ROT)supplements and improves the classical resource-based theory from the perspective of action,revealing the resource management process from constructing resource combination,bundling resource formation to creating value by using capacity,thus opening the"black box"for enterprises from resource acquisition to sustainable competitive advantage.With the rapid development and application
