摘要
目的 调查西南地区血液净化护士成就动机、职业承诺现状,分析成就动机对职业承诺的影响,为制定相应措施,提高血液净化护士职业承诺水平提供参考依据。方法 2021年2—4月,采取便利抽样方法选取西南地区血液净化护士876名作为研究对象,采用一般资料问卷、成就动机量表及职业承诺量表对其进行问卷调查。结果 血液净化护士成就动机得分为M(P25,P75)1.00(-8.00,23.00)分,职业承诺得分为(86.18±15.23)分。单因素分析结果显示,不同性别、人事状况、婚姻状况、职称、工作年限及周工作时间血液净化护士职业承诺得分比较差异均有统计学意义(均P<0.05)。Pearson相关分析显示,职业承诺总分及各维度得分与成就动机及追求成就动机得分均呈正相关关系,与避免失败动机得分均呈负相关关系,(均P<0.05)。分层回归分析结果显示,性别、人事状况、婚姻状况、职称及周工作时间是血液净化护士职业承诺的主要影响因素(均P<0.05),在控制人口学变量后追求成就动机能够独立解释职业承诺19.2%的变异。结论 西南地区血液净化护士成就动机、职业承诺处于中等水平,有待于进一步提高。女护士、在编护士、未婚护士、职称越低护士、周工作时间越长护士、追求成就动机越低护士其职业承诺越低,管理者应该重点关注此类人群,并采取相应的措施提升其职业承诺水平,以维持整个护理团队的稳定发展,更好地促进患者的健康。
Objective To investigate the status of achievement motivation and occupational commitment of blood purification nurses in southwest China,analyze the impact of achievement motivation on occupational commitment,and provide a reference for formulating corresponding measures to improve the occupational commitment level of blood purification nurses.Methods From February to April 2021,the convenience sampling method was used to select 876 blood purification nurses in southwest China as the research object,and a questionnaire survey was conducted using the general data questionnaire,the achievement motivation scale,and the occupational commitment scale.Results The score of achievement motivation in blood purification nurses was [1.00(-8.00,23.00)]points,and the score of occupational commitment was(86.18±15.23)points.The results of single factor analysis showed that the differences in the score of occupational commitment were statistically significant among blood purification nurses in different gender,personnel conditions,marital status,job titles,working years,and weekly working hours(all P<0.05).Pearson correlation analysis showed that the total scores of occupational commitment and scores in all dimensions were positively correlated with the scores of achievement motivation and motivation for success,were negatively correlated with the scores of motivation for avoiding failure(all P<0.05).The results of hierarchical regression analysis showed that the gender,personnel status,marital status,job title,and weekly working hours were the main influencing factors of career commitment among blood purification nurses(all P<0.05),and the motivation for success could explain independently 19.2% variation of occupational commitment after controlling demographic variables.Conclusions The achievement motivation and occupational commitment of blood purification nurses in southwest China are at a medium level,and need to be further improved.Female nurses,registered nurses,unmarried nurses,nurses with lower job titles,nurses with
