摘要
目的调查四川省重症医学科(Intensive care unit,ICU)护士成就动机和工作成瘾现状,并分析成就动机对工作成瘾的影响,为改善ICU护士工作成瘾水平提供参考依据。方法2021年2—4月,采取便利抽样方法选取四川省20家综合医院1112名ICU护士作为调查对象,采用一般资料问卷、成就动机量表和工作成瘾量表进行问卷调查,并对数据进行分析。结果ICU护士成就动机总得分为(4.93±17.79)分,工作成瘾总得分为(57.44±8.52)分;不同性别、医院级别、学历、个人月收入、职务及周工作时间ICU护士工作成瘾得分比较,差异均有统计学意义(均P<0.05);成就动机得分与工作成瘾得分及各维度得分均呈正相关关系(均P<0.05);性别、学历、个人月收入、职务及周工作时间是ICU护士工作成瘾主要影响因素,在控制人口学变量后,成就动机能够独立解释工作成瘾35.2%的变异。结论四川省20家综合医院ICU护士成就动机和工作成瘾处于中等水平。男性、本科及以上、有职务、个人月收入越高及周工作时间越长的护士其工作成瘾倾向越高,成就动机能正向预测工作成瘾水平。管理者应该根据不同特征护士制定干预措施,以控制其工作成瘾水平,维持心理健康状态,促进团队稳定发展。
Objective To investigate the status of achievement motivation and workaholism in intensive care unit(ICU)nurses in Sichuan Province,analyze the influence of achievement motivation on workaholism,and provide reference for improving the level of workaholism in ICU nurses.Methods 1112 nurses from 20 general hospitals in Sichuan province were selected by convenience sampling method from February to April 2021.The general information questionnaire,achievement motivation scale and workaholism scale were used to conduct questionnaire survey,and the data were analyzed.Results The scores of achievement motivation and workaholism in ICU nurses were(4.93±17.79)and(57.44±8.52)points.There were statistically significant differences in the workaholism score among ICU nurses in different gender,hospital level,educational background,personal monthly income,position and weekly working hours(all P<0.05).The achievement motivation score was positively correlated with workaholism scoreand scores of all dimensions(all P<0.05).The gender,educational background,monthly income,position and weekly working hours were the main influencing factors of workaholism in ICU nurses.After controlling for demographic variables,the achievement motivation could independently explain 35.4%variation of workaholism.Conclusions The achievement motivation and work addiction of ICU nurses in 20 general hospitals in Sichuan Province are at a medium level.Male,bachelor degree or above,nurses with positions,higher monthly income and longer working week have higher tendency of work addiction,achievement motivation can positively predict the level of workaholism.Managers should formulate interventions according to different characteristics of nurses to control their workaholism,maintain their mental health and promote the stable development of the team.
