摘要
基于工作要求—资源模型,探讨了工作强化对员工创新行为的非线性关系,提出工作强化对员工创新行为同时存在损耗效应与增益效应,并考察了知识获取与家庭支持型领导在工作强化与员工创新行为间的作用机制。通过对339份领导员工配对样本数据分析,结果发现:工作强化对员工创新行为产生倒U型影响;知识获取在工作强化影响员工创新行为过程中起部分中介作用;家庭支持型领导正向调节工作强化与员工创新行为间的倒U型关系。
Based on the Job Demands-Resources model,this paper analyzesthe non-linear relationship between work intensification on employees'innovation behavior,and proposes that work intensification has both loss effect and gain effect on employees'innovation behavior,tests the mediating role of knowledge acquisition and the moderating role of family supportive leadership.Based on data from 339 paired samples of supervisors and subordinates,empirical results show that,work intensification has an″inverted U-shaped″influence on employees'innovation behavior.Knowledge acquisition is an important transmission mechanism in the relationship between work intensification and employees'innovation behavior.Family supportive leadership positively moderates relationship between work intensification and employees'innovation behavior.
