摘要
服务型领导与下属组织公民行为之间的关系成为近年来管理学研究领域的新兴议题,但以往研究局限于领导对下属的外在引导,忽视了下属对领导与组织的内在认同。本文整合社会认同理论中的组织认同和领导认同这两种视角,以从5家企业收集的287份来自于领导与下属的配对数据为研究样本,考察了服务型领导对下属组织公民行为的作用机制,得到以下研究发现:(1)服务型领导对下属组织公民行为的影响受到领导认同的完全中介,而组织认同并没有直接地起到预期的中介作用;(2)领导认同对组织认同有积极影响,而且在服务型领导与下属组织认同之间起到完全中介作用;(3)组织认同对下属组织公民行为有积极影响,而且在领导认同与组织公民行为之间起到部分中介作用。
Although there is a deep ideological root and a rich practical application in China, servant leadership did not become one of the emerging issues in leadership research until recently. The purpose of this study is tofigure out the mechanism linking servant leadership to subordinates' organizational citizenship behavior (OCB) from the perspective of social identification theory. In this perspective, two basic forms of social identification, the i-dentification with organization (IDWO) and identification with leader (IDWL), often exert their influences together on employees' behavior. However, many previous studies paid much of their attention on the mediating effect of ID-WO on the relationship between leadership and subordinates' behavior and rarely figured out the function of IDWL. In fact,leaders with higher level of servant leadership style often show more interpersonal acceptance and ser-ving willingness to their subordinates, and in turn their subordinates might have higher level of affective attachments to them and further feel proud of the membership in the organization. Meanwhile,in consideration of traditional val-ues in China, employees' identification and loyalty to leaders have been highly stressed and they are expected to follow their leaders wholeheartedly. In this sense, there might be some difference in the role of IDWO and IDWL inthe mechanism linking servant leadership to OCB. However,less attention has been paid on the question that which identification would transmit more of the servant leadership's impacts on OCB. Therefore, a theoretical model and sixhypotheses were constructed to analyze the mediating mechanism of IDWO and IDWL by taking servant leadership as the antecedent variable and OCB as the outcome variable.
