摘要
员工资质过剩(employee overqualification)是指员工的知识、技能、经验超过其工作的要求。通过系统地梳理近年来关于资质过剩调节效应的相关文献发现,对资质过剩的负面影响起调节作用的因素主要分为两类,分别为个体和情境因素。未来研究应基于团队或组织层面扩大资质过剩的研究层次以及通过不确定管理理论分析资质过剩负面作用的调节效应。
Employee overqualification refers to employees whose knowledge,skills,and experience exceed their job requirements.By reviewing relevant literature,this research summarizes two kinds of factors that act as moderators of the negative effects of overqualification:individual and contextual factors.Future studies are recommended to extend the level of analysis of overqualification to the team-level or organization-level and explore the moderating influences on its negative effects using the uncertainty management theory.
