摘要
目的系统综述中国护士组织支持感、工作倦怠、工作满意度之间的关系及对其离职倾向产生的影响,为采取针对性措施降低护士离职率提供参考。方法对中英文文献进行系统检索,采用Meta分析与结构方程模型相结合的方法对纳入文献进行变量的相关性分析、路径分析以及中介效应分析。结果护士的组织支持感、工作倦怠和工作满意度均可影响离职倾向,组织支持感也可以通过影响工作满意度和工作倦怠来间接影响其离职倾向。结论护理管理者可通过提高护士的组织支持感、工作满意度和减轻工作倦怠等方面进行干预,以有效降低护士离职倾向。
Objective To systematically review the relationships among organizational support,job burnout,and job satisfaction of Chinese nurses,as well as the influence on their turnover intention,so as to provide references for taking targeted measures to reduce the turnover rate of nurses.Methods Relevant Chinese and English literature was systematically retrieved.Meta-analytic structural equation modeling was used to conduct the correlation analysis,path analysis and mediating effect analysis among those variables of the involved literature.Results Nurses’sense of organizational support,job burnout and job satisfaction all affected their turnover intention.The sense of organizational support also indirectly affected turnover intention with the mediating roles of job satisfaction and job burnout respectively.Conclusions Nursing managers can efficiently reduce nurses’turnover intention by improving their sense of organizational support and job satisfaction,and decreasing their job burnout.
