摘要
青年教师是地方高校实现转型发展的宝贵人力资源。根据边界理论,地方高校青年教师发展具有跨领域特点,工作与家庭平衡、协调发展对青年教师发展具有重要意义。采用问卷调查法,分析江苏5所地方高校244名青年教师工作与家庭的发展关系,结果显示:(1)地方高校青年教师整体存在较为明显的工作-家庭冲突;(2)周工作时间延长,生育二孩是造成工作-家庭冲突的重要因素;(3)青年女教师存在工作投入难以保证的问题。为推动青年教师发展,地方高校应激发基层学术组织活力,推动民主管理;引导青年教师做好生涯规划,鼓励分类发展;制定“家庭友好”政策,增强互信理解。
Young teachers are the important human resources for the local universities to realize their transformation and development.From the perspective of Border Theory,work-family balance is crucial for the development of the young teachers in local universities.244 young teachers in five local universities in Jiangsu Province are surveyed with questionnaires concerning the relationship between work and families.The results show that:(1)most of them have serious work-family contradictions to handle;(2)their work hours per week are extended and the birth of a second child is an important factor leading to work-family contradictions;(3)the young female teachers find it hard to guarantee their work hours.In order to promote the development of young teachers,local universities should activate the initiation of the primary-level academic organizations,boost the democratic management,guide the career programming of the young teachers and encourage their diversified development,and set up family-friendly policies to enhance mutual trust.
