摘要
目的了解护士知识共享行为、组织信任和创新能力现状,探讨护士知识共享水平与组织信任、创新能力的相关性。方法采用一般资料调查表、知识共享行为量表、组织信任问卷及护士创新行为量表对广西5所三级甲等综合医院的538名临床护士进行调查。结果临床护士知识共享行为总分为(49.77±10.99)分,护士组织信任总分为(44.43±7.76)分,创新行为总分为(33.54±6.31)分,护士知识共享水平与组织信任、创新能力呈显著正相关(P<0.01)。分层回归分析显示,职称、学历、收入是否满意、组织信任、创新能力对知识共享水平具有显著正向影响。结论护士知识共享、组织信任和创新能力处于中等水平,组织信任与创新能力对临床护士知识共享水平有正向促进作用。护理管理者可以通过鼓励沟通和互动、提高科研创新能力、建立内部激励机制和知识共享平台等多种形式,促进知识共享,从而推动护理核心能力的提升。
Objective To understand the current situation of knowledge sharing behavior,organizational trust and innovation ability of clinical nurses,and explore the correlation between knowledge sharing level of nurses,and organizational trust,as well as innovation ability.Methods A questionnaire survey was conducted among 538 clinical nurses in 53A-level general hospitals in Guangxi with the general information questionaire,the Knowledge Sharing Behavior Scale,the Organizational Trust Questionnaire,and the Innovation Behavior Scale.Results The total score of knowledge sharing behavior of clinical nurses was(49.77±10.99).The total score of organizational trust of nurses was(44.43±7.76)and the total score of innovation behavior was(33.54±6.31).The knowledge sharing level of nurses was positively correlated with organizational trust and innovation ability(P<0.01).Multiple hierarchical regression analysis showed that professional title,education background,satisfaction with income,organizational trust and innovation ability have significant positive effects on knowledge sharing level.Conclusion The scores of knowledge sharing,organizational trust and innovation ability of nurses are moderately low,and organizational trust and innovation ability have a positive effect on knowledge sharing level of clinical nurses.Nursing managers should promote knowledge sharing by encouraging communication and interaction,improving scientific research and innovation ability,establishing internal incentive mechanism and knowledge sharing platform,so as to promote the improvement of nursing core competence.
