摘要
目的探讨心理授权、自尊对护理人员创新行为的影响,以及探究自尊在心理授权和创新行为之间的中介作用。方法利用心理授权量表、自尊量表、创新行为量表对天津市4所医院的440名护士进行调查。结果心理授权、自尊与创新行为之间均呈正相关(P<0.01),多元线性回归分析各个维度均进入方程,工作意义成为创新行为的主要预测变量(P<0.01),分层回归结果显示自尊在心理授权和创新行为之间具有部分中介作用。结论护理管理者在工作中注重提高护士心理授权水平,重视护士的自尊水平,不断提高护理人员的创新行为。
Objective To explore the influence of psychological empowerment,self-esteem on innovative behavior among nursing staff,and explore self-esteem in mediating role between psychological empowerment and innovative behavior.Methods A total of 440 nurses from 4 hospitals in Tianjin were investigated by pssychological empowerment scale,self-esteem scale and nurse ' innovative behavior scale.Results Psychological empowerment,self-esteem were positively correlated to innovative behavior( P〈0. 01),multiple linear regression showed that all the dimensions entered innovative behavior equation,the meaning of work became a major predictor( P0.01).Hierarchical regression results showed self-esteem played a partial intermediary role between psychological empowerment and innovative behavior.Conclusion Nursing managers should improve the nurses' psychological empowerment in the level of work,improve nurses' self-esteem level,and constantly improve the innovative behavior of nurses.
