授权型领导与员工任务绩效“过犹不及”效应研究——基于长三角高科技企业的调研 被引量:4

The Too-Much-of-a-Good-Thing Effect of Empowering Leadership on Employee Task Performance:Research on High-tech Enterprises in the Yangtze River Delta

摘要 基于社会交换理论、角色理论、资源保护理论和调节焦点理论,文章旨在研究授权型领导与员工任务绩效之间的"过犹不及"效应及其影响机制,检验领导—成员交换的中介作用和特质调节焦点的调节作用。通过对长三角高科技企业343名企业员工数据的回归分析,得出研究结论:授权型领导与任务绩效呈倒U型关系;领导—成员交换在授权型领导与任务绩效的关系间起中介作用;员工特质调节焦点正向调节授权型领导与任务绩效之间的"倒U型"关系。研究结论证实了授权型领导潜在的消极效应,为领导授权的实践和管理提供相应建议。 Based on social exchange theory,role theory,resource protection theory and regulatory focus theory,this paper aims to study the"too much of a good thing"effect and its influencing mechanism between empowering leadership and employee task performance,and to test the mediating role of leader member exchange and the moderating role of trait ad⁃justment focus.Based on the regression analysis of 343 employees in high-tech enterprises in the Yangtze River Delta,this paper concludes that there is an inverted U-shaped relationship between empowering leadership and task perfor⁃mance;leader member exchange mediates the relationship between empowerment leadership and task performance;the moderating focus of employee traits positively moderates the"inverted U"relationship between empowering leadership and task performance.The research results confirm the potential negative effects of empowering leadership,and provide corresponding suggestions for the practice and management of leadership empowerment.
