工作资源在男护士工作要求与职业倦怠间的调节作用 被引量:6

Role of work resources in relationship between job demands and job burnout of male nurses

摘要 目的调查分析男护士职业倦怠现状,探讨工作资源在职业倦怠与工作要求之间的调节作用。方法 2017年10月-2018年10月,通过问卷调查法,调查来自广东省20家综合性医院366名男护士,并对调查资料进行分析。结果男护士倦怠平均得分为2.72±1.02,不同年龄与月收入的男护士,其职业倦怠感不同。相关分析表明情感耗竭和玩世不恭与工作量、心理、工作环境、倒班、时间要求、社会支持以及奖励呈正相关(均P<0.01),低职业效能与工作量、情感要求呈负相关(均P<0.05),与时间呈正相关(P<0.01),与社会支持、决策参与工作控制呈正相关(均P<0.01),职业倦怠各维度与技能多样性呈正相关(P<0.01)。工作要求和工作资源之间的交互作用对倦怠有影响(β=-0.999,P<0.01)。引入工作要求与工作资源的交互作用项后,新增的解释量ΔR2有统计学意义(ΔR2=0.254,P<0.01)。结论男护士职业倦怠处于较低水平,工作要求与工作资源是影响职业倦怠的相关变量,工作资源在工作要求与倦怠关系中有调节作用。 Objective To investigate and analyze the situation of job burnout in male nurses,explore the the mediating role of work resources in the relationship between job demands and job burnout. Methods A total of 366 male nurses from 20 general hospitals in Guangdong Province were surveyed with the questionnaires from October 2017 to October 2018. Results The average score of burnout in male nurses was 2.72±1.02,and the differences in burnout were statistically significant among different groups in age and monthly income. Correlation analysis showed that emotional exhaustion and cynicism were significantly positively correlated with workload,psychology,work environment,shift,time requirement,social support and reward(all P<0.01),low achievement was negatively correlated with workload and emotional requirements(all P<0.05),while was significantly positively correlated with time(all P<0.01) and positively correlated with social support and decision-making participation control(all P<0.01). The interaction between job demands and work resources had a significant effect on burnout (β=-0.999,P<0.01). The new interpretation ΔR2 after introducing the interaction between job demands and work resources was also statistically significant(ΔR2= 0.254,P<0.01). Conclusion The male nurses are at a mild level of burnout. Job demands and work resources are related variables that affect burnout. Work resources play a regulatory role in job demands and burnout.
