摘要
采用实证研究方法考察了主动性人格对员工绩效的影响以及组织社会化的中介效应和组织认同的调节效应。基于210对上下级匹配数据的研究结果表明:主动性人格对员工绩效有显著的正向影响;组织社会化对员工绩效有显著的正向影响;主动性人格通过正向影响组织社会化间接对员工绩效产生显著的正向影响。组织认同调节主动性人格与组织社会化和员工绩效的关系:对高组织认同的员工而言,主动性人格对组织社会化和员工绩效的正向效应更强。调节的路径分析结果显示对高组织认同的员工而言,主动性人格通过组织社会化对员工绩效有显著的间接效应,而对低组织认同的员工而言,主动性人格通过组织社会化对员工绩效的间接效应不显著。
Drawing on organizational socialization perspective, we conducted an empirical study concerning with the relationship between proactive personality and job performance, and the mediating effect o f organizational socialization. We also examined whether these relations were moderated by organizational identification. Data was collected from 210 dyads of employees and their immediate supervisors from a large state-owned enterprise. As predicted, we found that proactive personality was positively related to em ployee job perform ance and that organizational socialization mediated the effect o f proactive personality on em ployees' perform ance. In addition, moderated path analysis revealed that organizational identification strengthened the positive effect of proactive personality on organizational socialization and indirect positive effect on employee performance. When organizational identification was higher, proactive personality was positively related to employee performance via organizational socialization, whereas for those employees with low organizational identification, this indirect effect was not significant. We discuss the contributions of our study to the person-environment fit and proactive personality literatures.
