摘要
从个体零和建构视角,探讨应届毕业生关于职场成功的零和建构对其初始工作单位情感承诺的影响以及初始工作单位性质的调节作用;基于219位物流管理专业应届毕业生的实证调研数据分析发现,应届毕业生关于职场成功的零和建构对其初始工作单位情感承诺具有显著正向影响,并且,相比初始工作单位为企业的应届毕业生,初始工作单位为政府机关和事业单位的应届毕业生的职场成功零和建构对其情感承诺的正向影响更强烈。因此,我国物流企业人力资源管理部门可考虑通过引导和增强新员工关于职场成功的零和建构,以有效提升其组织情感承诺水平。
From the perspective of individual zero-sum construal,this paper discusses the effect of graduates zero-sum construal of workplace success on their affective commitment towards initial working organizations and the moderation role of specific type of initial working organizations.Based on empirical analysis of survey data from 219 graduates majoring in logistics management,it confirms that graduates zero-sum construal of workplace success has a significantly positive effect on their affective commitment.Moreover,comparing with graduates who initially work at enterprises,the above positive effect is much stronger for graduates working at government departments or institutions.Therefore,HRM department of logistic enterprises should consider enhancing new employees affective commitment through guiding and strengthening their zero-sum construal of workplace success.
