摘要
基于认同理论,以224名企业新员工为样本,考察了组织社会化对建言行为的影响,以及组织认同在其中的作用。研究结果表明:组织社会化对促进性建言与抑制性建言均有显著正向影响;组织认同在组织社会化与促进性建言和抑制性建言的关系间起部分中介作用。研究在一定程度上拓展了员工建言行为影响因素的研究范围,亦为企业实践提供了有益启示。
Based on Theory of Identity and taking224new employees as examples,this paper examined the influence of organizational socializationon voice behavior,and the role of organization identification in it.The results showed that,organizational socialization could influence promotivevoice behavior and prohibitive voice behavior positively and significantly,organization identification could play a part of the mediating role in it.The research extends the research range of influence factors of employee voice behavior,and inspires the enterprise practice.
