人际歧视与员工建言:一个多重链式中介模型的构建与检验 被引量:4

摘要 员工建言是一种以改善环境为目的、以变化为导向、富有建设性的人际交流行为,在组织情境和成员交往中,诸如人际歧视等负面行为对建言的影响却未能引起关注。研究人际歧视对员工建言行为及内在中介机制的影响结果表明,人际歧视与程序公平、互动公平、组织认同和建言均呈显著负相关;程序公平、互动公平、组织认同和建言两两显著正相关。进一步的结构方程模型分析表明,人际歧视通过"程序公平—组织认同"和"互动公平—组织认同"两条中介链对建言产生间接影响,且后一中介链的间接效应更强。基于此,管理者应在招聘、绩效评估和薪酬管理等工作中避免歧视行为的出现,与员工以友好、尊重的态度相处,在决策执行过程中让员工拥有知情权和话语权,尽量做到正直公平,提高员工在组织中的认同感,为员工创造一种公平的群体氛围,以激发其主动性与创新性。
