摘要
通过对合肥市星级酒店一线员工进行问卷调查收集数据,使用回归分析检验各变量间的关系,研究了工作家庭冲突对酒店员工行为的影响。结果表明:工作——家庭冲突和家庭——工作冲突对员工工作压力都有显著影响;工作——家庭冲突对员工离职意向的影响不显著,家庭——工作冲突对员工离职意向的影响则达显著性水平;酒店员工由于工作压力的增加导致离职倾向也相应提高;工作家庭冲突对酒店员工离职意向的影响被工作压力完全中解。研究结论:当工作和家庭之间的关系不能得到平衡时,大多数员工选择家庭而放弃工作,最终导致员工离职,因此,酒店管理者可以从制度安排和组织软件等方面帮助酒店员工平衡工作家庭的关系,降低员工的工作压力,从而降低员工的离职意向。
The aim of the paper is to study the impact of work and family conflict on the behaviors of the first-line employees in star-rated hotels in Hefei city. The results of a series of regression analyses indicate that: both work-family conflict and family-work conflict have significantly positive impact on employees' workplace pressure ; the impact of family-work conflict on employees' turnover intention is statistically significant, whereas that of the work-family conflict is not so; the workplace pressure of employees has significant impact on their intention to leave; the influence of work-family conflict on the turnover intention is fully mediated by the workplace pressure. Thus, if hotel managers want to decrease their employees' turnover intention, they must take effective measures to help employees keep the balance between work and family.
