联合指挥军官工作家庭冲突与工作投入、工作满意度的关系:心理资本的中介作用

The Relationship Between Work-Family Conflict,Work Engagement and Job Satisfaction Among Joint Commander:The Mediating Role of Psychological Capital

摘要 本研究探究联合指挥军官工作家庭冲突、工作投入和工作满意度之间的关系,以及心理资本在其关系中的中介作用。采用工作家庭冲突问卷、心理资本量表、工作投入量表和工作满意度量表对某军校学员264人进行问卷调查。相关分析表明心理资本与工作投入和工作满意度之间存在显著正相关,与工作家庭冲突存在显著负相关。中介效应分析结果表明,心理资本在家庭干扰工作冲突和工作投入、工作满意度之间的关系中起完全中介作用,工作干扰家庭冲突可以直接负向预测工作满意度。通过提升联合指挥军官心理资本水平可以缓解家庭工作冲突对工作投入和工作满意度的负面影响。本研究结果为提升基层军官的心理健康水平和工作幸福感提供了理论和干预依据。 To explore the relationship among joint command officers'workfamily conflict,job engagement and job satisfaction,and the mediating role of psychological capital in their relationship.A questionnaire survey was conducted among 264 cadets in a certain military academy by using the work-family conflict questionnaire,the psychological capital questionnaire,the work engagement questionnaire and the job satisfaction questionnaire.Correlation analysis shows that there is a significant positive correlation between psychological capital and job engagement and job satisfaction,and a significant negative correlation with workfamily conflict.The mediating effect analysis results show that psychological capital plays a complete mediating role in the relationship between family interference with work conflict and work engagement and job satisfaction,and work interference with family conflict can directly and negatively predict job satisfaction.The negative impact of family-work conflict on job engagement and job satisfaction can be alleviated by improving the psychological capital level of joint command officers.The results of this study provide a theoretical and intervention basis for improving the mental health and work happiness of grassroots officers.
