摘要
近年来社会各界关于幸福感的报道越来越多,员工的幸福感也受到越来越多的关注,然而基于组织行为学提出的旨在提升员工道德意识的领导方式——道德型领导——如何影响员工幸福感的研究还为数不多。基于社会信息加工理论,本文引入同事支持和同事信任作为中介变量,以及亲社会动机作为调节变量,试图考察道德型领导对员工主观幸福感的作用机制。基于对197名企业员工的数据分析,结果发现:(1)道德型领导对员工主观幸福感有显著正向影响;(2)道德型领导可以促进同事支持和同事信任进而提高员工主观幸福感;(3)亲社会动机在道德型领导和同事支持、同事信任之间有负向调节作用。
Recently, there are more and more reports on human well-being, and employees' happiness is also concerned by more and more people. However, research about how ethical leadership -- a kind of leadership aiming to improve employee ethicality--- affects employee' s well-being is not enough. Based on the social information processing theory, we introduce coworker support and coworker trust as mediating variables, and prosoeial motivation as moderating variable to explain their relationship. Using a sample of 197 employees, we found that: (1) ethical leadership has a signi_f'tcant positive effect on employees' subjective well-being; (2) ethical leadership can improve employees' subjective well-being by promoting coworker support and coworker trust; (3) prosocial motivation has a negative moderating effect between ethical leadership and coworker support and coworker trust.
