摘要
在压力巨大的职场中,工作倦怠问题一直困扰着员工和企业,如何缓解员工工作倦怠是人力资源管理必须解决的问题。情绪智力和工作满意度是影响员工工作倦怠的重要因素,但是二者在较短时间内是相对稳定的。相比之下,角色压力的可控性较强。如果角色压力在员工情绪智力和工作满意度对工作倦怠的关系中存在中介影响,那么便可通过调整角色压力来间接减轻工作倦怠。文章试图探究角色压力中介效应如何发挥作用,研究结果表明角色冲突和工作-家庭冲突在员工情绪智力对工作倦怠、工作满意度对工作倦怠的关系中起到中介作用,角色负荷中介作用则不显著。
In the high - pressure workplace, employees and enterprises have been plagued by job burnout for a long time. Human resource management has to solve the problem of how to ease employees' job burnout. Employees' emo- tional intelligence and job satisfaction is an important factor leading to job burnout. However, they remain relatively sta- ble in a short time. By contrast, role stress is more controllable. If there is mediating effect of role stress existing among the influence of employees' emotional intelligence and job satisfaction on job burnout, then, we can alleviate job burn- out indirectly by adjusting role stress. This paper attempts to explore how role stress' s mediating effect plays its role. The result shows that role conflict and work - family conflict exert mediating effect on job burnout which is caused by employees' emotional intelligence and job satisfaction, while the mediating effect of role load is not obvious.
