员工与组织关系对矿井作业人员工作承诺的影响探讨 被引量:1

摘要 在对工作承诺概念内核进行剖析和拓展的基础上,分析了员工与组织关系对矿井作业人员工作承诺的影响机制,基于因子分析、相关分析和回归分析等方法,探讨了表征员工与组织关系的观察变量(组织承诺、组织公民行为、反生产行为)对矿井作业人员工作承诺影响的差异性。研究结果表明:矿井作业人员工作承诺包括配合承诺、投入承诺、促进承诺和质量承诺4个维度。员工与组织关系的核心观察变量对矿井作业人员工作承诺总体水平具有预测作用,预测作用从大到小依次是组织承诺、反生产行为、组织公民行为。研究最后分析了组织公民行为和反生产行为共生现象,并提出了策略建议。 Based on analyzing and expanding the fundamental concept of work commitment, this study has analyzed the mechanisms influencing the employee-organization relationship and Chinese coal miners'work commitment,and then has focused on the different predictive effects of observable variables of the employee-organization relationship on Chinese coal miners'work com-mitment. The study adopted the exploratory factor analysis,correlation analysis,and multivari-ate multiple regression analysis. The results indicated that Chinese coal miners'work commit-ment was a four-dimensional concept,including cooperation commitment,involvement commit-ment,promotional commitment,and quality commitment;the core observable variables of the employee-organization relationship had different and significant predictive effects on Chinese coal miners'work commitment. Among the core dimensions,organizational commitment is the stron-gest predictor,followed by counterproductive work behavior,the predictive effect of organization citizenship behavior is relatively small. Finally,the study analyzes the symbiosis phenomena of organizational citizenship behavior and counterproductive work behavior. After discussion of the research results,various strategies are proposed.
