摘要
基于团队创造力的构成及认知基础,编制中文远距联想测验(CRAT)题项,并在同一逻辑指导下设计团队创造力测量任务,对226名大学三年级本科生开展实验研究,考察团队成员的知识异质性与个体创造力对团队创造力的影响。结果表明:(1)在成员创造力水平相似的团队中,个体创造力与团队创造力之间关系不显著。(2)团队成员的知识异质性程度越高,团队创造力水平也越高。(3)知识异质性与个体创造力之间存在显著的交互作用,当知识异质性水平高时,个体创造力水平高的团队比个体创造力水平低的团队更具创造力;当知识异质性水平低时,个体创造力低的团队比个体创造力高的团队更具创造力。
In increasingly complex and uncertain environments, many organizations have turned to team-based work sys- tems to increase their ability to foster innovation, re- quiring team members to integrate diverse knowledge and think creatively. Team creativity can occur as mem- bers interact with each other, as they share, build upon, and critique ideas together. Thus, we propose that team creativity is positively influenced by individual creativi- ty and knowledge diversity, and the interaction of them is significant. The study designed the Chinese Remote Associates Test (CRAT) items and the task measured team creativity in the same logic, and carried out exper- imental studies to explore these questions. The present study demonstrated that team creativity might not be determined by team members' creativity. The interac- tion of team members can synergistically enhance team creative processes. Further, knowledge diversity actually benefits team performance, which can lead to better ideas, novel work process and innovative solutions.
