摘要
心理素质是领导干部综合素质的重要组成部分。为了剖析领导干部心理素质与压力管理间作用与影响的形成机理,文章结合民族地区580名领导干部的调查数据,基于压力管理理论构建民族地区领导干部心理素质与压力管理作用机制的分析框架,并运用结构方程模型进行压力感知、心理素质、压力管理和履职成效4个潜变量、25个可观测变量之间的影响路径加以分析,最后对不同职级、正副职、不同工作年限、不同地区的多群组进行对比分析。研究结果表明,压力感知、心理素质、压力管理对履职成效均有显著的正向影响;心理素质与压力管理之间存在共变的相互影响;心理素质、压力管理对履职成效既有直接影响,也有通过压力感知作用履职成效的间接影响;心理素质和压力管理的作用和影响因领导干部职级、职责、工作年限和所在地区不同而有所差异,不同类型不同地区的领导干部应采取侧重点不同的压力管理策略。
Psychological quality is an important part of the comprehensive quality of leading cadres.To analyze the formation mechanism of the effect and influence between psychological quality and pressure management for leading cadres in ethnic minority areas,multi-group comparative analysis based on stress management theory and the method of structural equation modeling is employed in the paper.The results show that:Stress perception,psychological quality and stress management have significant positive effects on performance;There is a covariant interaction between psychological quality and stress management;The psychological quality and pressure management have direct influence on the performance,and also have indirect influence on the performance through pressure perception;The role and influence of psychological quality and stress management vary with leaders’rank,working life and the area where the leaders are located.Thus,the theory of pressure management can explain the formation mechanism of the leading cadre’s psychological quality and the pressure management well.Different stress management strategies should be adopted for different types of leading cadres in different regions.
