摘要
基于自我扩张理论视角,本研究探讨了师徒关系与工作绩效的关系,并检验了自我扩张和工作沉浸在两者之间的中介作用。一项来自制造业、金融业、房地产、物流等行业的167份上下级配对样本的统计分析结果表明,师徒关系对徒弟的工作绩效有显著的积极预测作用,徒弟的自我扩张、工作沉浸在师徒关系影响其工作绩效过程中起中介作用,并且师徒关系还通过自我扩张和工作沉浸的连续中介作用于工作绩效。上述发现对企业中的师徒制具有重要的理论与指导实践意义。
From the perspectives of self-expansion,this paper explores the relationship between mentorship and job performance and the mediating role of self-expansion and work-related flow. A data analysis of 167 dyadic sample from various industries shows that mentoring relationship has a significant positive effect on job performance; Both of self-expansion and work-related flow play mediating roles in the relationship between mentoring relationship and job performance; Mentoring relationship could also affect work-related flow through self-expansion, which in turn, affects apprentices’ job performance. Those findings are helpful to organizations’ mentorship due to their important practical implications.
