从技术取向到文化取向:城乡教师轮岗交流如何“下得去”且“用得上” 被引量:2

From Technical Orientation to Cultural Orientation:Teacher Rotation Between Urban and Rural Schools How to“Go down”and“Make a Difference”

摘要 实施取向关乎实施成效。技术取向强调教师轮岗前如何“下得去”的制度建设,认为教师在轮岗交流过程中有着一致的价值目标,只要确保轮岗政策制度的科学性与合理性,教师轮岗交流就能按图索骥顺利开展,教师只要“下得去”就一定能“用得上”。与之不同的是,文化取向认为“下得去”只是教师轮岗交流的初级阶段,轮岗交流成功与否取决于教师进入乡村学校后能否“用得上”,其将教师轮岗交流视为由轮岗教师引发的文化变革与创新过程,通过引入轮岗教师这一新型文化要素,推动乡村学校文化要素特质的动态创生以及结构模式的整体更新。在此过程中,教师会相继经历文化冲突、文化适应、文化自觉与文化创新四个阶段。据此提出相应的解决路径:以城乡学校“文化共同体”的构建缓解轮岗教师的文化冲突,以“合作主义”教师文化的创建推动其文化适应,以“地方性知识”的学习和开发形成其文化自觉,以“教师能量”的发挥引领学校文化的变革与创新。 The actual effect is closely related to the implementation orientation.Technical orientation view is to develop a system that enables teachers“go down”before the rotation.It is believed that teachers share the common value goal in the process of rotation.teacher rotation can be successfully implemented as long as the science and rationality of the rotation policy system are ensured.In other words,if teachers can“get down there”,they can“make a difference”.Contrarily,the Cultural orientation view holds that“going down”is just the start of teacher rotation,whose success should depend on whether urban teachers can make a difference when they enter rural schools.Aprocess of cultural change and innovation is triggered by teacher rotation.Promote the dynamic creation of rural school cultural elements and the overall renewal of the structure by introducing a new cultural element of rotational teachers.Teachers go through four sequential stages during this process:cultural conflict,cultural adaptation,cultural awareness,and cultural innovation.The corresponding solution path is therefore suggested,which are building a“cultural community”in urban and rural schools to alleviate the cultural conflicts of rotating teachers,promoting cultural adaptation by creating a“collaborationism”teacher culture,learning and developing“local knowledge”to form their cultural self-awareness,and harnessing“teacher energy”to lead the cultural revolution and innovation of the schools.
