摘要
通过对山西省117个县市区1263名交流轮岗教师进行调查,探讨交流轮岗教师的组织支持感对其敬业度的影响以及心理安全感的中介作用,结果显示:组织支持感与心理安全感对交流轮岗教师的敬业度有显著积极影响;组织支持感对交流轮岗教师的心理安全感有显著积极影响。心理安全感在组织支持感与交流轮岗教师工作敬业度的关系中起部分中介作用。加强学校的组织支持,如制度保障和支持、工作支持和生活支持,有助于提高交流轮岗教师的心理安全感,从而提高其敬业度。
An investigation was made into the influence of perceived organizational support on work engagement and the mediating role of psychological safety among 1263 exchange and rotation teachers from 117counties and cities in Shanxi Province. The results show that perceived organizational support and psychological safety exert significantly positive influences on exchange and rotation teachers’ work engagement;perceived organizational support has a significant positive impact on the psychological safety of exchange and rotation teachers. Psychological safety plays a partial mediating role in the relationship between perceived organizational support and work engagement of exchange and rotation teachers. Strengthening the school’s organizational support,such as system guarantee and support,work support and life support,can help to improve the psychological safety of exchange and rotation teachers and thus increase their engagement.
