组织赋能:乡村教师专业发展何以化“忧”为“优” 被引量:9

摘要 乡村教师是乡村教育的中坚力量,其专业发展关乎着我国教育事业的整体建设。从组织社会学视角出发,发现新时代背景下乡村教师专业发展存在专业自主权弱化、专业素养参差不齐、专业精神愈发低靡等现实困境。这些困境的产生与乡村学校的组织制度“失真”、组织资源“失衡”、组织角色“失调”有着密切联系。为了有效推进乡村教师的专业化发展,需从学校组织层面着手,建立健全的组织制度,捍卫教师的发展权益;整合有效的组织资源,开拓教师的进修空间;形塑鲜明的组织角色,提振教师的专业精神。 Rural teachers are the backbone of rural education,and their professional development has a bearing on the overall construction of China’s education.From the perspective of organisational sociology,it is found that the professional development of rural teachers in the new era is characterised by weakened professional autonomy,uneven professionalism,and increasingly low professionalism.These dilemmas are closely related to the distortion of the organisational system,the imbalance of organisational resources and the dysfunctional roles of rural schools.In order to effectively promote the professional development of rural teachers,it is necessary to start at the organisational level:to establish a sound organisational system to safeguard teachers’development rights,to integrate effective organisational resources to open up space for teachers’further training,and to shape distinctive organisational roles to boost teachers’professionalism.
