摘要
知识分享是知识管理过程的核心环节,组织氛围对员工知识分享有积极影响,上下级关系和组织公平感知是组织氛围的重要维度。从类亲情交换的视角出发,通过对242份企业员工的调查问卷,探讨了上下级关系对员工知识分享行为的影响机制,以及组织公平感知的中介效应。运用SPSS23.0和Mplus7.4统计分析结果表明,上下级关系正向显著影响员工知识分享行为,组织公平感知在其中起中介作用;类亲情交换对上下级关系与组织公平感知之间的关系有显著的负向调节效应。
Knowledge sharing is the core process of knowledge management.Organizational atmosphere has a positive impact on employee knowledge sharing.The Supervisor-Subordinate Guanxi and the organizational equity perception are important dimensions of organizational atmosphere.From the perspective of family-like exchange,through the questionnaire of 242 employees,this paper discusses the influence mechanism of the Supervisor-Subordinate Guanxi and employees'knowledge sharing behavior,as well as the mediating effect of organizational equity perception.The results of SPSS23.0 and Mplus7.4 statistical analysis show that:Supervisor-Subordinate Guanxi has a significant positive influence on employees'knowledge sharing behavior,and organizational equity perception plays an intermediary role;Family-like exchange significantly regulates the relationship between Supervisor-Subordinate Guanxi and the organizational equity perception.
