摘要
目的 调查护士工作重塑现状及其影响因素,为护士培训和管理提供参考。方法 2021年2—4月通过方便抽样法抽取调查对象,采用工作重塑量表、一般自我效能感量表及三维度性格优势问卷对湖北省和江西省4所三级医院的护士进行调查,并对数据进行分析。结果 884名护士工作重塑均分为(3.27±0.44)分,各维度均分由低到高依次为任务重塑[(3.19±0.58)分]、认知重塑[(3.50±0.55)分]和关系重塑[(3.58±0.51)分],婚姻状态、职称、一般自我效能感及性格优势是护士工作重塑的影响因素(均P<0.05),工作重塑与一般自我效能感及性格优势均呈正相关(r=0.564、0.708,均P<0.05)。结论 湖北江西两省护士工作重塑处于中等水平,医院管理者应关注个人优势和效能对护士工作重塑的影响,通过完善授权、晋升和奖励制度及有针对性的培训提升护士工作重塑。
Objective To investigate the status of job crafting and its influencing factors among nurses,provide reference for the nursing training and management.Methods The survey objects were selected by convenient sampling method between February and April in 2021.The job crafting scale,general self-efficacy scale and three-dimensional inventory of character strengths were used to investigate the nurses from four tertiary hospitals in Hubei Province and Jiangxi Province,and the data were analyzed.Results The average score of job crafting in 884 nurses was(3.27±0.44)points,and the average scores of the dimensions from low to high were [(3.19±0.58)points] for task crafting,[(3.50±0.55)points] for cognitive crafting and [(3.58±0.51)points] for relational crafting.The job crafting of nurses was influenced by marital status,positional title,level of self-efficacy and character strengths(all P<0.05).The job crafting was correlated with general self-efficacy and character strengths(r=0.564,0.708,both P<0.05).Conclusion The job crafting of nurses in Hubei Province and Jiangxi Province is at a medium level,and hospital managers should pay attention to the influence of character strengths and efficiency on nurses’ job crafting,and improve nurses’ job crafting by improving the authorization,promotion and reward system and carrying out targeted training.
