摘要
目的:调查医疗护理员心理契约与工作满意度现状,分析心理契约对医疗护理员工作满意度的影响。方法:采用一般资料问卷、工作满意度量表与心理契约量表对就职于太原市4所三级甲等医院的448名医疗护理员进行调查。结果:医疗护理员心理契约得分为(160.27±24.53)分,工作满意度得分为(78.19±16.54)分;相关分析显示,心理契约与工作满意度总分及各维度得分均呈正相关(P<0.01);分层回归结果显示,心理契约中的组织发展责任、员工发展责任能正向预测医疗护理员的工作满意度。结论:医疗护理员的工作满意度受到心理契约的影响,管理者应针对组织责任中的不足之处采取有效措施,以提高医疗护理员的工作满意度;医疗护理员应注重提升自我,增强自我价值感。
Objective:To investigate the status quo of the psychological contract and job satisfaction of medical care workers and analyze the influence of psychological contract on the job satisfaction of medical care workers.Methods:General Information Questionnaire,Minnesota Satisfaction Questionnaire(MSQ),and Psychological Contract Scale were used to survey 448 medical care workers in 4 tertiary grade A hospitals in Taiyuan city.Results:The psychological contract score of medical care workers was(160.27±24.53)points,and the job satisfaction score was(78.19±16.54)points.Correlation analysis showed that the psychological contract positively correlated with the total score of job satisfaction and the scores of all dimensions(P<0.01).The hierarchical regression results showed that the organizational development responsibility and employee development responsibility in the psychological contract could positively predict the job satisfaction of medical care workers.Conclusions:The job satisfaction of medical care workers is affected by the psychological contract.Managers should take effective measures to improve the job satisfaction of medical care workers according to the deficiencies in organizational responsibilities;medical care workers should focus on self-improvement and self-enhancement to improve their sense of self⁃worth.
