摘要
目的:探讨护士工作场所欺凌、心理资本对工作投入的影响,为提升护士工作投入及改善护理管理提供依据。方法:采用一般资料调查表、工作场所欺凌问卷、心理资本及工作投入量表对郑州市3所三级甲等医院的438名护士进行问卷调查。结果:护士工作场所欺凌均分为(2.06±0.32)分,工作投入均分为(1.77±0.50)分,均处于较低水平;心理资本均分为(2.69±0.45)分,处于中等水平。护士工作场所欺凌与工作投入呈显著负相关(r=-0.374,P<0.01),与心理资本呈显著负相关(r=-0.224,P<0.01),心理资本在工作场所欺凌与工作投入的关系中发挥部分中介作用,中介效应为0.15,占比27%。结论:护士工作投入处于较低水平,管理者应着力减少工作场所欺凌情况的发生,积极提高护士的心理资本水平,从而促进护士工作投入水平的提高。
Objective:To explore the impact of nurses’ workplace bullying and psychological capital on work engagement, so as to provide a basis for increasing nurses’ work engagement and improving nursing management.Methods:The general information questionnaire, workplace bullying questionnaire, psychological capital and work input scale were used to conduct a questionnaire survey among 438 nurses in 3 tertiary A hospitals in Zhengzhou city.Results:The average score of workplace bullying among nurses was(2.06±0.32),and the average score of work engagement was(1.77±0.50),which were both at a low level;The average psychological capital score was(2.69±0.45),which was at a medium level.Nurses workplace bullying was significantly negatively correlated with work engagement(r=-0.374,P<0.01),and was significantly negatively correlated with psychological capital(r=-0.224,P<0.01).Psychological capital played a part of the mediating role in the relationship between workplace bullying and work engagement.The mediating effect was 0.15,accounting for 27%.Conclusion:Nurses’ work engagement is at a low level.Managers should focus on reducing the incidence of bullying in the workplace and actively improving the level of nurses’ psychological capital, so as to promote the improvement of nurses’ work engagement.
